Abstract
La pandemia de COVID-19 ha generado un conjunto de tendencias que han transformado o acentuado las orientaciones existentes en el mundo del trabajo, tanto en el marco de la experiencia misma del trabajar, como en la organización del trabajo en su dimensión productiva, social e institucional. Desde la perspectiva de nuestro proyecto entonces, se abordarán diferentes aspectos en los que se hace posible explorar esos cambios y sus efectos individuales y organizacionales pensándolos en el horizonte de la continuidad postpandémica desde un enfoque de factores de riesgo psicosocial. Se realizó de un estudio empírico, descriptivo y correlacional de carácter cuantitativo. Se conformó una muestra no probabilística accidental simple de 3687 trabajadores formales bajo sistema empleo de la región del Área Metropolitana de Buenos Aires (AMBA). En el apartado de descripción de la muestra se desarrollan las particularidades de la misma. La muestra fue obtenida en tres momentos específicos: 1) Prepandemia (N=1456), 2) Pandemia (N=1287), y 3) Postpandemia (N=944). Los instrumentos utilizados fueron: CEFAP (Ferrari et al., 2017), OCAI (Sepúlveda, 2004, Adaptado por Ferrari, L ; Córdoba, E (2020)), Estado del contrato psicológico (Vauro, 2013) y cuestionario ad hoc sociodemográfico laboral. Se obtuvieron resultados respecto de cambios significativos en el trabajo, motivación y condiciones laborales. Además, se observan transformaciones en el contrato psicológico, afectando su cumplimiento y confianza. Se destaca la relación entre el contrato psicológico y factores psicosociales, como el apoyo social y el liderazgo. Asimismo, se percibieron culturas híbridas de mercado y jerárquicas, así como también una preferencia por culturas de clan.
The COVID-19 pandemic has generated a set of trends that have transformed or accentuated existing orientations in the world of work, both in the framework of the work experience itself and in the organization of work in its productive, social, and institutional dimensions. From the perspective of our project, different aspects will be addressed in which it is possible to explore these changes and their individual and organizational effects, thinking about them in the context of post-pandemic continuity from a psychosocial risk factor approach. It is an empirical, descriptive, and correlational study of a quantitative nature. A simple accidental non-probabilistic sample of 3687 formal workers under the employment system from the Autonomous City of Buenos Aires (CABA) and Greater Buenos Aires (GBA) was formed. The description of the sample's characteristics is developed in the sample description section. The sample was obtained at three specific moments: 1) Pre-pandemic (N=1456), 2) Pandemic (N=1287), and 3) Post-pandemic (N=944). The instruments used were: CEFAP (Ferrari et al., 2017), OCAI (Sepúlveda, 2004), State of the psychological contract (Vauro, 2013), and a sociodemographic-labor ad hoc questionnaire. Significant results were obtained regarding changes in work, motivation, and working conditions. Additionally, transformations were observed in the psychological contract, affecting its fulfillment and trust. The relationship between the psychological contract and psychosocial factors, such as social support and leadership, is highlighted. Likewise, hybrid market and hierarchical cultures were perceived, as well as a preference for clan cultures.
